Overview
A Fortune 50 company approached Hurix with a very unusual requirement – to help build a performance management system that goes beyond the usual tropes and reimagines the whole experience. The company, with active employee activity and branches in over 35 countries, wanted to provide active support to its entire middle management layer. This included current line managers, as well as first-time managers. It even nursed ambitions of being able to coach and guide those who were in line to be a first-time manager! As such, it was an ambitious dream, given the scale of operations of the company, and the audacity of the idea that the entire middle management could be coached via an active intervention program by a very lean L&D team! However, the visionary L&D leadership of the company was insistent that they be supported adequately by technology in making this happen never mind how lofty the ambition seemed.
Requirements
The intervention program was to consist of:
- Curated content access
- Coaching portals
- Competency and skill tracker: Comparing the need of the current role and the next role and the employee’s current level of achievement in each such competency/skill
- Year-round feedback mechanism
In addition, the system that achieved the above was to:
- Integrate smoothly with their current (large) performance management system
- Integrate with a few potential content providers to get the source content libraries from
Roles & Responsibilities
The role of the KITABOO team in this project was:
- Consultatively identify requirements
- Consultatively work through an excellent employee experience in this process
- Identify integration needs, and potential risks
- Ideate the visualization of the workflow
The client provided:
- The vision
- Time to discuss our ideas in detail and keep us honest on what will/not work on the ground
- Operational constraints
- Policy rules
- HR business vision and practices (e.g. competency management process)
- Feedback and discussions on the suggested UX
What was Created
A comprehensive learning design strategy was proposed with a strong scientific basis on what adult learning really means and how it works on the ground. Upskilling, reskilling, and job-based learning are different from K-12 and HigherEd learning. We systematically used the principles of cognitive psychology, learning theory, and CX principles to design an outstanding experience that was guaranteed to work on the ground and in making learning truly stick.
The complete workflow was imagined from first principles, with a mobile-first approach, but providing for the fact that some staff members would be on shop floors and other busy areas where they would need to be able to find information in the midst of many immediate distractions.
Workflows were created for all the actor types – employee, their immediate manager, the L&D overseer, the external coach, and the administrator.
KITABOO’s Contribution
In this assignment, the KITABOO team played the role of a business consulting partner to the client. We brought in the technical know-how to integrate and design custom solutions suitable for the L&D space. We crafted a solution that would play well with their current investments. We provided a comprehensive learning design strategy, and backed it up with a mind-blowing customer experience design and the related workflows and UX.
Our Takeaway
When technology is used in service of the greater ideal of suitable learning design, when the user’s reality and convenience drive the Customer eXperience (CX), and when L&D strategy is aligned with the business strategy, the elements are in place to create experiences no one thought was possible. Some risk-taking, balanced with the business realities of existing systems and processes was the right mix to truly break the barriers of tradition and innovate triumphantly. In the end, the users benefit. And here, the employees were set up to experience learning as a happy activity that was aligned with their dreams of corporate growth and mastery. It was a win-win overall.
